
Alan Patching: Toxic workplaces are costing Australian economy millions
In 2021-22 there were 11,700 claims for mental health conditions, accounting for more than 9 per cent of all serious workplace injuries.
These claims resulted in a median of 34.2 weeks off work at a cost of $58,615 each — four times higher than the median for other types of workplace injuries.
A significant proportion of those claims are likely to have stemmed from toxic workplace environments.
A toxic workplace is one where employees' mental wellbeing is consistently damaged by destructive behaviours that erode morale and originate from within the organisation.
These workplaces are often defined by bullying, harassment, persistent putdowns, lack of support, internal competition, poor teamwork, and leadership driven by fear, favouritism, or excessive control.
Any work environment where these traits exist, let alone dominate, is unlikely to support employees' physical or mental health, morale or productivity.
That's before you factor in the knock-on effects: reduced motivation, collaboration and communication — and just about every other '-ation' that makes people enjoy their jobs.
Interestingly, toxic workplaces might now contravene WorkSafe Australia's recent regulations regarding psychosocial hazards and their impact on workers' mental health.
Psychosocial hazards are anything that could cause psychological harm.
In other words, anything that could impact someone's mental health by causing stress that could lead to anxiety, depression or a range of other conditions, including but not limited to sleep disorders and post-traumatic stress disorder.
Safe Work Australia identified 14 common workplace psychosocial hazards but others can be identified by individual employers.
Even a brief reading of those 14 hazards quickly leads to the conclusion that any workplace that takes psychosocial risk regulations seriously is well on its way to eliminating toxicity.
For example, one common psychosocial hazard is giving staff too much work, or too little work, the latter being a typical consequence of a toxic manager's attitude towards a staff member who might have rocked the boat.
Violence, bullying, harassment and conflict are other psychosocial hazards, and any of these, let alone a combination, is hardly going to contribute positively to the mental health of those on the receiving end.
There are other less attention-getting, but nonetheless corrosive psychosocial hazards, including poor support of workers (especially those under high demand), lack of role and responsibility clarity, and inadequate or inequitable reward and recognition.
These are the soul-destroying but often characteristic behaviours of the toxic work environment.
The internet is full of well-meaning but often superficial advice on how to deal with workplace toxicity.
But tackling the problem is usually much harder than it sounds — at least it was until recently, when new WHS regulations were introduced to address workplace stress. The figures presented earlier make it clear this change was urgently needed.
Most business leaders I've spoken with recently were unaware of their obligations to manage psychosocial hazards and the risks they pose.
Some didn't even know what psychosocial hazards are. That's a risky way to run any business today.
WHS rules don't expect organisations to remove every psychosocial hazard — often an impossible task — but they do require the identification of hazards that are likely to cause problems, and action to manage those risks.
If hazards can't be completely removed, they must be reduced as much as possible, and any safety measures put in place should be kept up to date and checked regularly.
Organisations are now required to consult all workers when assessing risks or making related decisions, giving them a fair chance to raise psychosocial concerns, share their views, and participate in the process.
Several consultation methods are available, including group discussions, private meetings, and anonymous surveys.
Importantly, the method of consultation must be agreed upon with workers.
Penalties for breaches of the regulations extend to millions of dollars.
Toxic workplaces can be eliminated — but only if leaders stop treating mental health as a side issue and start treating it as a legal, strategic and human priority.

Baldivis mum Danielle Green is campaigning for coroners to perform routine genetic testing on all young people when their cause of death is unclear. Ms Green spoke to the Sound Telegraph last year about the death of her children Sonny and Airlie from a rare genetic mutation called PPA2, which has been identified in less than 100 people worldwide. In 2021, Ms Green and her husband Leon experienced every parent's worst nightmare when their first child Sonny died suddenly, aged just nine months. Ms Green had taken Sonny to Rockingham hospital to be checked out but just 30 minutes later he went into cardiac arrest. He was transferred to Perth Children's Hospital but died a short time later. The coroner ruled Sonny's cause of death as unknown and it wasn't until their daughter Airlie was born in 2022 that they found out why. When Airlie was just five months old, she began suffering a familiar set of symptoms and then went into cardiac arrest. Medical staff at Rockingham hospital managed to bring her back and Airlie was transferred to PCH. Doctors could not find anything structurally wrong with Airlie's heart, so a series of genetic tests were ordered. It was these tests that led to Airlie being diagnosed with PPA2 and the reason for Sonny's death a year earlier being discovered. Airlie died in May 2024 after a cardiac arrest, aged just 18 months. Had genetic testing been performed on Sonny, the gene mutation would have been picked up and the Greens would have been warned about the risk to their future children. 'Unknown' is listed as the cause of death for about 40 per cent of all people aged under 20 who die suddenly, but about 27 per cent of all unexplained sudden cardiac deaths in young people involved genetic mutations. For this reason, Ms Green is now spearheading the Coroner's Project with Rachael Casella by her side. "It is horrible to even think about your child being cut up for an autopsy, and a simple genetic test could have provided that answer." In 2017, Ms Casella's daughter Mackenzie was diagnosed with spinal muscular atrophy and died before her first birthday. Ms Casella and her husband Jonathan began campaigning to make genetic carrier testing free for all Australians, and in 2018 the Mackenzie's Mission research project was announced. In WA, genetic testing is already used by the State Coroner's office but only 'if required'. Other States and Territories have their own rules around performing genetic testing but it is not mandatory. Ms Green said numerous parents had contacted her since she shared her story last year. 'A lot of them didn't get answers when their child died or are still awaiting answers, and then once they've read our story, they found out that genetic testing isn't always done,' she said. 'A lot of people assume genetic testing is done.' Ms Green points to Kathleen Folbigg, who in 2003 was wrongly convicted of murdering her four infant children, as an example of where genetic testing could have prevented years of heartbreak. 'It breaks my heart just thinking about her, because that could have easily been me if my children had died in the home. I could have potentially gone down the same path,' Ms Green said. 'Already as the parent, you're sitting there, questioning, blaming yourself every moment. 'And when the coronial police come, they're taking photos, statements, questioning you and I don't think they try to make you feel that way, but you do automatically start going 'oh my God, I'm a criminal'. 'They've got to do their investigation, but the last thing you want to do is give a statement or watch them take photos of your child for their autopsy.' Ms Green said consent and the cost of genetic testing had been given as reasons why it was not routinely offered after a sudden death. 'You know, with both my children, they've removed their brains and they sent them off to America, and I don't understand why they did that, because we knew what happened,' she said. 'And then imagining the cost of that is crazy. And you're just like, why? It is horrible to even think about your child being cut up for an autopsy, and a simple genetic test could have provided that answer.' The cost of genetic testing is estimated to be about $4000 but decreases every year. Last year, then-health minister Amber-Jade Sanderson said WA was looking at updating its model of care, but no progress or announcements have been made since. Ms Green and Ms Casella have a petition pushing for Federal, State and Territory governments to make changes to the coronial process. The Coroners Project is supported by several organisations, including Murdoch Children's Research Institute, Red Nose Australia, Australian Genomics and Mito Foundation.

Financial pressure contributing to burnout
Research consistently shows a high number of Australians are experiencing burnout with the latest data revealing people are now feeling so exhausted they don't have the energy or financial means to prioritise their own health. The World Health Organisation describes burnout as a phenomenon that arises from chronic workplace stress that leaves people feeling exhausted and completely depleted of energy, which can lead to depression and anxiety. New data has found 66 per cent of Australians now felt stressed because they could no longer afford to maintain their own wellbeing while dealing with cost-of-living issues. Nutritionist Sam Beau Patrick said so many people experienced burnout because they pushed themselves too far mentally and physically in the workplace and at home. Ms Beau Patrick has worked in health for more than two decades and said in that time people had placed more expectations on themselves to achieve things in a day than what was actually possible. 'Ryde Wellbeing did some research and they found that most people said stress and poor sleep were the real reasons behind burnout,' he said. 'People are aware burnout is a real thing, but they are not taking the next step to manage it properly.' She said people were not aware how bad burnout could get and she had clients you felt stressed because they could not go to the gym or meditate. 'People have to understand when you come home from a busy day you have to switch off,' she said. 'That means turning your phone off late in the day, your brain is like a battery that has to be switched off mentally and physically to recharge. 'People are trying to do 30 hours of work in a 24 hour day and it will never fit, you have to be realistic about what you can achieve.'
